Abstract
Organizational Citizenship Behavior (OCB) plays a crucial role in enhancing organizational effectiveness. This study examines the predictors of OCB among junior high school teachers in the local educational context. Utilizing a quantitative approach, stepwise multiple regression analysis was conducted to identify situational and dispositional variables that predict OCB. Seventeen predictors, including situational variables (type of school, organizational climate, and organizational justice) and dispositional attributes (sex, job satisfaction, work motivation, and personality traits), were analyzed. The findings reveal that while the initial hypothesis was not fully supported, specific variables significantly predicted OCB. Teacher job satisfaction emerged as a significant predictor of overall OCB and OCB towards schools and students. Community engagement, an organizational climate subscale, significantly predicted OCB towards colleagues and overall OCB. Additionally, academic press was a notable predictor of OCB towards students. These results highlight the importance of job satisfaction and community engagement in fostering OCB, aligning with previous research and Social Exchange Theory. The study highlights the need for intervention programs to enhance OCB in schools, emphasizing the role of a supportive organizational climate and the intrinsic motivation of teachers. The findings contribute to understanding OCB in educational settings, providing insights for improving teacher engagement and organizational effectiveness.
Abstract in Filipino [Abstrak]
Mahalaga ang Organizational Citizenship Behavior (OCB) sa pagpapaunlad ng pagiging epektibo ng isang organisasyon. Sinusuri sa pag-aaral na ito ang mga predictor ng OCB sa mga guro sa junior high school sa lokal na kontekstong pang-edukasyon. Gamit ang isang quantitative approach, isinagawa ang stepwise multiple regression analysis upang matukoy ang mga situational at dispositional variables ng OCB. Sinuri ang labimpitong predictors, kabilang ang mga situational variable (uri ng paaralan, organizational climate, at organizational justice) at mga dispositional attribute (kasarian, job satisfaction, work motivation, at personality traits). Natuklasan na bagama’t hindi ganap na napatunayan ang paunang hypothesis, may ilang partikular na variable na makabuluhang nakapag-predict ng OCB. Lumitaw ang teacher job satisfaction bilang mahalagang predictor ng kabuoang OCB at OCB sa paaralan at mga mag-aaral. Ang community engagement, isang subscale ng organizational climate, ay makabuluhang nakapag-predict ng OCB tungo sa mga kasamahan at sa kabuoang OCB. Bukod dito, ang academic press ay naging mahalagang predictor ng OCB sa mga mag-aaral. Ipinapakita ng mga resultang ito ang kahalagahan ng job satisfaction at community engagement sa pagpapaunlad ng OCB, na umaayon sa mga naunang pag-aaral at sa Social Exchange Theory. Binibigyang-diin ng pag-aaral ang pangangailangan ng mga programang interbensiyon upang mapahusay ang OCB sa mga paaralan, na binibigyang-halaga ang papel ng supportive organizational climate at ang intrinsic motivation ng mga guro. Nag-aambag ang mga natuklasan sa mas malalim na pag-unawa sa OCB sa mga kontekstong pang-edukasyon at nagbibigay ng mahahalagang pananaw para sa pagpapabuti ng teacher engagement at pagiging epektibo ng organisasyon.
