Abstract (English)
Disruptive tools such as Generative Artificial Intelligence (AI) have introduced significant changes to the existing work processes of Healthcare Middle Managers (HMMs), in the ways that they incorporate it in functional tasks and are required to act as a central bridge to promote its proper integration within their teams. This qualitative phenomenological study, grounded in the Social Identity Theory, examines how healthcare leaders' engagement with AI tools varies across generational cohorts which are often considered their in-groups and how this may make them more adaptable to organizational changes. Investigations covered a series of in-depth interviews with eight HMMs working in the Greater Metro Manila, spanning different generational cohorts, positions, and healthcare facilities. Findings indicate that HMMs integrate AI tools into their workflows primarily for administrative efficiency, linguistic refinement, and decision-making support. They are notably aware of generational differences, and when it comes to AI integration, this influences their approach, rather than their motivation to adopt it. Through these tools, HMMs become more adaptable, but they note AI to be inadequate in replacing the relational and emotional intelligence that healthcare fundamentally requires. The originality of this study lies in its review of the unique state of middle managers in healthcare, the concrete ways they utilize AI technologies to extend their functional capabilities, shape current deployment initiatives, and the resulting improvements in their leadership resilience.

Ang mga bagong teknolohiyang tulad ng Generative Artificial Intelligence (AI), ay nagpakilala ng makabuluhang pagbabago sa karaniwang proseso ng pagtatrabaho ng mga Healthcare Middle Managers (HMMs). Ang pamamaraang ito ay naging bahagi sa pang araw-araw na gawain, na sumilbi na tulay sa paghikayat ng tamang pamamaraan ng paggamit ng teknolohiyang ito sa loob ng sariling pangkat. Ang qualitative phenomenological na pananaliksik, na naka-base sa Social Identity Theory, ay sumusuri sa kung paano nag-iiba ang pakikitungo ng mga healthcare leaders sa AI tools depende sa kanilang henerasyon, na kadalasang itinuturing nilang in-groups, at kung paano ito magagawang mas adaptable sa mga pagbabago ng organisasyon. Ang pananaliksik na ito ay nagsagawa ng walong in-depth interview ng mga HMMs na nagtatrabaho sa Greater Metro Manila. Ang mga HMMs na ito ay galing sa iba’t ibang henerasyon, posisyon, at pasilidad na angkop sa medisina. Gayunpaman, ang mga natuklasan sa pananaliksik na ito ay nagsasabi na ang pangunahing paggamit ng mga HMMs ng AI tools sa kanilang pagtatrabaho ay sa administrative efficiency, linguistic refinement, and decision-making support. Sila ay tiyak na may kaalaman tungkol sa pagkakaiba ng henerasyon, at pagdating naman sa epekto ng paggamit ng AI, hindi para sa kanilang motibasyong tanggapin ito, kundi sa kanilang pakikitungo. Sa mga kagamitang ito, masasabing naging mas adaptable ang mga HMMs, ngunit naging malinaw na hindi kayang palitan ng AI ang pagkatao at ang tinatawag na emotional intelligence na mahalaga sa larangang medikal. Ang pagka-orihinal ng pananaliksik na ito ay nakasalalay sa pagsusuri sa natatanging estado ng mga middle managers, ang konkretong pamamaraan ng paggamit ng teknolohiyang AI ay sa pamamaraang palawakin ang kanilang mga kakayahan, hubugin ang kasalukuyang deployment initiatives, at ang mga resulta ng pagpapabuti ng kanilang katatagan sa pamumuno .
