Abstract/Summary

The research was conducted based on the opinion that people joining in a cooperative organization have psychological characteristics, that are considered to be able to influence the existence of a group and the ups and downs of the organization performance concerned. The study intended to view cooperatives from the organizational psychology perspective, particularly from an organizational behavior perspective, covering two elements namely: the cooperative performance, and the role of the cooperative members (ordinary members and members who become board of management). Specifically, the objectives of this study were two-fold: (1) to investigate the relationship between cooperative performance and several variables related to the ordinary members and members who become board of management, such as group cohesiveness, achievement motivation, entrepreneurship attitude, and members participation; and (2) to examine the difference between high performance and low performance of cooperatives in term of group cohesiveness, achievement motivation, entrepreneurship attitude, and members participation. Respondents in this research were 160 ordinary members and those who became members of the board of management of eight high-performing cooperative units and eight low-performing cooperatives in Bandung regency Indonesia. These cooperatives were engaged in various activities in society such as agriculture, animal husbandry, savings and loan services, womens activities, Islamic boarding school, trader in local market and employee cooperative. Data gathering was carried out by filling identity questionnaire, and responding to questionnaire that assessed cohesiveness, achievement motivation, participation and entrepreneurship. Subjects were also interviewed and their responses were observed and examined. To test the relationship of independent variables with the dependent variables, Pearson r was used. Multiple regression analysis was also utilized to determine the predicttions of cooperative performance while the t test was used for differences between the high performing and the low performing cooperative in the four independent variables studied. The researcher concludes that cohesiveness, achivement motivation, members participation and enterpreneurship attitude are significantly correlated with cooperative performance. With the exception of cohesiveness these variables also predict cooperative performance. The high and low performing cooperatives differ in the four variables included in the study. Interventions to improve cooperative performance are recommended, in particular, a conselling program aimed at enhancing the members cohesiveness participation, achivement motivation, members participation and entrepreneurship attitude, using various strategies may be developed. Incentives for members participation will be also looked into. With the scope and limitations of the study, further studies may be done on other areas of Indonesia. The instruments may be standardized for wider utility. Research on conselling program and techniques that enhance the factors contributory to cooperative perfromance can also be done. Based on the results of the research, data can be detailed in categories of each research variable. There are two categories of research variable to be used in this research, namely, category based on hypothesis mean comparison and empirical mean and category based on percentile. In analiyzing data, the researcher used correlational technique; multiple regression was carried out on 80 research subjects of high performance cooperatives. Difference between high performance cooperatives and low performance cooperatives among four variables was carried out by using test analysis on 160 research subjects which comprises 80 high performance cooperatives and 80 low performance cooperatives. Based on the research results of research subjects in Bandung regency, the researcher concludes that: 1. There is strong and positive correlation between cohesiveness and performance. The more cohesive the group and cooperatives, the higher the performance of the organization. 2. There is positive and moderate correlation between achievement motivation and cooperative performance. The higher achievement ix motivation of the cooperative members, the higher the performance of the cooperatives organization. 3. There is strong and positive correlation between cooperative participation and cooperative performance. The higher the members participation, the higher the performance of the organization . 4. There is strong and positive correlation between entrepreunership and cooperative performance. The higher the entrepreneurship attitude, the higher the performance of the organization. 5. Tthere is correlation between cohesiveness, achievement motivation, participation attitude, entrepreunership attitude and cooperative performance, meaning the ups and downs of cooperative performance can be explained in four variables amounting to 60.2%; the rest by other variables, but in-depth analysis proved that three variables namely, membersparticipating, achievement motivation and entrepreunership attitude can be considered as a predictor of cooperative performance. 6. T-test analysis shows difference between cohesiveness, achievement motivation, entrepreunership and cooperative participation between high performance cooperative and low performance cooperative. Based on the above research result some recommendations can be put forward covering continued research and counseling in the industrial setting. The researcher took note that other variables that can increase cooperative performance. Furhter research can be done in other cooperatives in Indonesia. For decision makers in cooperatives promotion should consider psychological characteristics of cooperative members in developing cooperative spirit, as difference in cohesiveness, achievement motivation, cooperative participation and entrepreunership attitude will influence cooperative organization performance. A low performance cooperative whose prospects for growth are not positive can be recommended that it should be disbanded in accordance with the prevailing procedure, or should be merged with better cooperatives in the hope to have a better prospect for growth. On the other hand the condition of high performance cooperatives must be maintained. In an effort to develop cooperative organization, psychological counseling should be carried out and such one as suggestion is that individual should develop psychological characteristics that are suitable with cooperative purposes in order to carry out group dynamism among cooperative members. For that purpose, there should be assessment first toward conditions of cooperative members and cooperative organization performance; and only after that it can be known a remedial which is suitable with specific need of each cooperative organization. In group dynamism process, it can be carried out through training with various materials such as self concept visualization, group discussion, perception uniformity, motivation improvement, time allocation analysis, leadership, learning style, decision-making process and comparative study.
